Organizational Commitment: An Empirical Evaluation of Predictors and Outcomes

Abstract


Kajian ini dibuat untuk menilai hubungan di antara beberapa variabel prediktor dengan komitmen organisasi dan keputusan kepada komitmen organisasi. Seratus dua puluh lapan orang kakitangan daripada sebuah organisasi kepunyaan kerajaan Malaysia telah mengambil bahagian dalam kajian ini. Tiga set hipotesis telah diuji untuk menilai hubungan antara variabel-variabel yang dicadangkan itu. Keputusan kajian ini menunjukkan bahawa kelakuan penyelia secara berpernyataan, kepuasan kerja, dan penglibatan kerja adalah variabel predikrot yang didapati tidak signifikan. Konflik peranan dan kesamaran peranan adalah variabel prediktor yang didapati tidak signifikan.  Bagi hubungan di antara komitmen organisasi dan keputusan kepada komitmen organisasi, keputusan menunjukkan bahwa niat untuk terus tinggal dan tidak hadir kerja adalah dua keputusan yang didapati signifikan. Kertas ini juga telah membincangkan implikasi praktikal daripada keputusan-keputusan yang didapati daripada kajian ini.

ABSTRACT

This study investigated the relationships between some selected predictors and organizational commitment and outcomes of organizational commitment. One hundred and twenty eight employees from a Malaysian government agency participated in the study. Three sets of hypotheses were proposed to the test these relationships. The results of the study indicated that participative supervisory behavior, job satisfaction and job involvement were significant predictors of orgazitional commitment, while role conflict and role ambiguity were not. The results also indicated that intent-to-stay and absenteeism were significant outcomes of organizational commitment, while performance ratings were not. Further more, this paper discussed the practical implications of the results obtained from this study.
